Job satisfaction of nurses: a scoping review

Resumo: Background: The professional activity of nurses can induce different levels of job satisfaction. Professional satisfaction is a dimension of organizational behaviour and has been widely studied in order to identify what are their predictors and its consequences. This knowledge is relevant for health organizations, namely, in terms of their influence in the various organizational variables, as it allows the nurse manager to outline strategies to improve and / or maintain, in order to control their results. Objective: To explore and map the nurses’ job satisfaction in the several contexts of nursing care. Search Strategy: A scoping review was conducted using the methodology proposed by Joanna Briggs Institute. The research included original research articles, published between 2013 and 2016, in the English, Portuguese and Spanish languages produced with nurses in different health care contexts. Results: We obtained 165 articles and analysed 32 studies that met the inclusion criteria. The obtained data were analysed according the contexts of care. Conclusions: In all contexts of care the work environment has a preponderant influence on nurses' job satisfaction. The professional satisfaction has influence on other important organizational variables, such as: organizational commitment, professional performance, intention to leave (from present job or profession), turnover, stress, burnout, work-family conflict, and quality of care. The factors of the work environment perceived with greater relation with the job satisfaction are the structural support and the management practices. Nursing managers have a very important role in establishing strategies that can improve the work environment and induce job satisfaction.

A satisfação profissional constitui uma dimensão do comportamento organizacional, tendo vindo a ser largamente estudada com vista a identificar, por um lado, o que mais a influencia e, por outro, as suas consequências. Este conhecimento é relevante para as organizações de saúde, nomeadamente, no que se refere à sua influência nas diversas variáveis organizacionais, pois permite ao enfermeiro gestor delinear estratégias para a melhorar e/ou manter, com vista a controlar os seus resultados. Objetivo: Explorar e mapear a satisfação profissional dos enfermeiros nos vários contextos da prestação de cuidados de enfermagem. Estratégia de pesquisa: Realizou-se uma revisão scoping usando a metodologia proposta pelo Joanna Briggs Institute. A pesquisa incluiu artigos de pesquisa original, publicados entre 2013 a 2016, nas línguas inglesa, portuguesa e espanhola produzidos com enfermeiros nos diversos contextos de cuidados de saúde. Resultados: Dos 165 artigos obtidos foram analisados 32 estudos que correspondiam aos critérios de inclusão. Os dados obtidos foram analisados de acordo com os contextos de cuidados. Conclusões: O ambiente de trabalho  independentemente do contexto de prestação de cuidados, tem uma influência preponderante na satisfação profissional dos enfermeiros. Esta, por sua vez, tem influência em outras variáveis importantes na gestão de recursos humanos, tais como: o compromisso organizacional, o desempenho profissional, a intenção de sair (do atual emprego ou da profissão), a rotatividade, o stress, o burnout, o conflito trabalho-família, e a qualidade dos cuidados. Os fatores do ambiente de trabalho percebidos com maior relação com a satisfação profissional, são o suporte estrutural e as práticas de gestão.
