Análise do um programa desenvolvimento de enfermeiros gerentes em um hospital público na perspectiva da pesquisa ação

Resumo: | This study was made based on the theory of two main central axes. The first one explores the work of the head nurse in the context of a hospital. The second one explores the fundaments of the action research in the perspective of Kurt Lewin, showing the aspects that support the group intervention, as well as the conduction of the research. A descriptive research, with a qualitative approach, based on the action research, developed from an action in which researchers and participants got involved in a cooperative and participative way. The study was made between August/2007 and June/2008 in Goiânia/GO, there were 24 head nurses participants. The results of this work were consolidated in four articles that explored: 1. The head nurses capacitating process mediated by the action research; 2. The critical points of the nurses-administrators in the public hospital; 3. Analysis of the managing development of nurses according to Bion, and 4. Indicatives of behavior competences of the nurse manager in a public hospital. The results demonstrate a scenario with adverse critical points which come up in the work environment of the head nurse when performing his/her duties. The head nurses were capable of elaborating a diagnosis about themselves, mapping out their strong points, and the points to be developed as well, at the same time that they revealed a lot of difficulty to manage their units such as pressure, work overload, lack of technological and material resources, man power, lack of autonomy and time to plan the actions, excess work, among other things. Because of that we realize that the action research is an efficient tool as it mediated the theoretical and living learning about the challenges it is to manage the units which the nurses are responsible. |

O primeiro deles explora o trabalho do enfermeiro gerente no contexto hospital. O segundo explora os fundamentos da pesquisa ação na perspectiva de Kurt Lewin, demonstrando os aspectos que sustentam a intervenção grupal, bem como a condução da pesquisa. Pesquisa descritiva, de abordagem qualitativa, fundamentada na pesquisa ação, desenvolvida a partir de uma ação, na qual pesquisadores e participantes apresentam-se envolvidos de modo cooperativo e participativo. O estudo foi realizado no período de agosto/2007 a junho/2008 em um hospital público. Foram participantes do estudo 24 enfermeiros. Os resultados deste trabalho foram consolidados em quatro artigos que exploram: 1. O processo de capacitação de enfermeiros gerentes mediado pela pesquisa ação; 2. Os pontos críticos das atividades dos enfermeiros-gestor no hospital público; 3. Análise do desenvolvimento gerencial de enfermeiros à luz de Bion, e. 4. Indicativos de competências comportamentais do enfermeiro gerente em um hospital público. Os resultados demonstram um cenário com diversos pontos críticos os quais emergem no ambiente de trabalho do enfermeiro gerente na realização de suas atribuições. Os enfermeiros gerentes foram capazes de elaborar um diagnóstico sobre eles mesmos, mapeando seus pontos fortes, como também os pontos a serem desenvolvidos, ao mesmo tempo em que revelaram várias dificuldades para gerenciar as suas unidades como pressão, cobrança, sobrecarga, escassez de recursos materiais e tecnológicos, potencial humano, falta de autonomia, de tempo para planejar as ações, excesso de trabalho entre outros aspectos. Por isso percebemos que a pesquisa ação se constitui como ferramenta eficaz na medida em que fez a mediação entre o aprendizado teórico e vivencial acerca dos desafios de gerenciar as unidades, as quais os enfermeiros são responsáveis.Made available in DSpace on 2014-07-29T15:25:13Z (GMT).
