Learning Processes: A Study on Three Restaurants of an Ethnic German Business Club, Cuisine and Culture

Resumo: The numerous, ongoing and profound changes taking place in society and in the organizational arena, impact on workers, direct and indirect, in the sense that more and more are required to demonstrate learning about the updated skills in daily work. In this investigation the prevailing understanding that organizational learning occurs through individual learning in organizational environments, understood from the perspective of learning as a social process. This research explored the organizational learning processes present in the organizational space of three restaurants in the city of São Paulo. A basic question guiding the research reported here: how people who work in restaurants and learned learn work practices necessary to operate the business? From this question settled two objectives: (a) identify how workers, kitchen and hall, learned and learn the necessary operation of this type of organizing everyday work practices; (b) describe the individual and collective processes through which these social actors have learned the course of his employment. The survey conducted in international databases and national journals in the field of Administration, focusing on organizational learning within restaurants, in the period 1995-2013, shows that the issue has received little attention to the type of organization proposed here. The qualitative case study was used, adopting a descriptive and interpretive approach complemented by the life stories of individuals who work in brigades kitchen and social hall space examined. A textual analysis allowed the identification of a set of eight categories revealing the processes of learning: learning in stages; learn from mistakes, successes and feedback; learn by repetition, memory, past experience and analogy; learn the perception and use of the senses; learn the expertise and experience of others; learn the steps, rhythm and rotation; learn through conflict, stress and work pressure; learn from the values and self-motivation. Such processes have been described and articulated with results presented in international and Brazilian studies that have covered the topic.

El aprendizaje organizacional se produce a través del aprendizaje individual entendida desde la perspectiva del aprendizaje como un proceso social. Esta investigación exploró los procesos de aprendizaje organizacional en tres restaurantes en la ciudad de São Paulo. Una pregunta básica guia la investigación: cómo las personas que trabajan en los restaurantes han aprendido y aprenden las prácticas de negocios de funcionamiento esenciales funcionan? Se establecieron los objetivos: (a) identificar cómo aprendieron los trabajadores, cocina y salón, y aprenden la operación necesaria de este tipo de organización de las prácticas de trabajo de todos los días; (B) describir los procesos individuales y colectivos por medio del cual estos actores sociales han aprendido el curso de su empleo. La encuesta realizada en las bases de datos internacionales y revistas nacionales de Administración, se centra en el aprendizaje organizacional de los restaurantes, en el período 1995-2013, muestra que el tema ha recibido poca atención en esta organización. Se utilizó el estudio de caso cualitativo, centrándose en el enfoque descriptivo e interpretativo y por las historias de vida de las personas que trabajan en las brigadas de cocina y espacio salón examinado. Un análisis textual permitió la identificación de un conjunto de ocho categorías que revelan los procesos de aprendizaje: el aprendizaje en etapas; aprender de los errores, aciertos y retroalimentación; aprender por repetición, la memoria, la experiencia pasada y la analogía; aprender la percepción y el uso de los sentidos; aprender los conocimientos y la experiencia de los demás; aprender los pasos, el ritmo y la rotación; aprender a través de los conflictos, el estrés y la presión del trabajo; aprender de los valores y la auto-motivación. Estos procesos se han descrito y articulado con los resultados presentados en los estudios internacionales y brasileños sobre el tema.As inúmeras, contínuas e profundas mudanças que ocorrem na sociedade e na arena organizacional, impactam nos trabalhadores, diretos e indiretos, no sentido em que cada vez mais são exigidos quanto à aprendizagem para demonstrar competências atualizadas no cotidiano do trabalho. Nesta investigação prevalece a compreensão que a aprendizagem organizacional ocorre por meio da aprendizagem individual em ambientes organizacionais, compreendida na perspectiva da aprendizagem como um processo social. Esta pesquisa explorou os processos de aprendizagem organizacional presentes no espaço organizacional de três restaurantes na cidade de São Paulo. Uma questão básica orienta a investigação aqui relatada: como as pessoas que trabalham em restaurantes aprenderam e aprendem as práticas de trabalho necessárias ao funcionamento do negócio? A partir desta pergunta estabeleceram-se dois objetivos: (a) identificar como os trabalhadores, da cozinha e do salão, aprenderam e aprendem as práticas cotidianas de trabalho necessárias ao funcionamento deste tipo de organização; (b) descrever os processos individuais e coletivos por meio dos quais estes atores sociais aprenderam o exercício do seu trabalho. O levantamento realizado nas bases internacionais e nas revistas nacionais do campo da Administração, focando a aprendizagem organizacional no espaço de restaurantes, no período de 1995 a 2013, mostra que o tema tem recebido pouca atenção no tipo de organização aqui proposto. Foi utilizado o estudo de caso qualitativo, adotando-se um enfoque descritivo e interpretativo complementado por histórias de vida dos sujeitos que atuam nas brigadas de cozinha e de salão do espaço social examinado. A análise textual realizada permitiu a identificação de um conjunto de oito categorias reveladoras dos processos de aprendizagem: aprender por etapas; aprender a partir dos erros, acertos e feedback; aprender pela repetição, memória, experiência anterior e analogia; aprender pela percepção e uso dos sentidos; aprender pela expertise e experiência de outro; aprender com as medidas, ritmo e rotação;  aprender por meio do conflito, estresse e pressão no trabalho;  aprender a partir dos valores e automotivação.
