Realization of Personal Values in the Organizational Environment (RVP): looking at the Relationships between Individuals and Organization beyond the Personal Values

Resumo: This article presents a new construct called Realization of Personal Values ??in the Organizational Environment (RVP) to understand the relationships between individuals and organizations. Personal values ??(VP) are desirable goals that vary in importance and serve as guiding principles in people's lives, while RVP is the realization of such goals in the organization where they work in carrying out daily activities. Understanding which are the personal attributes such as personal values, which define culture, structure, processes and organizational goals, this study sought to examine relationships between PV, RVP and organizational values ??perceived as practiced (VO), the latter defined as the organization's goals. This article exploratory and quantitative type, used three questionnaires based on ??theory of basic values. The first two, for the measurement of personal values ??and realization of personal values ??in the organizational environment, have been developed for the study, from the Portrait Value Questionnaire in its Brazilian version of 40 items, while for the measure of organizational values ??it employed the Inventário de Perfis de Valores Organizacionais. The non-probability sample was  formed  by  employees of three private companies in the services sector, comprising 231 valid cases. In data processing it was used descriptive statistics, correlation analysis and multiple linear regression, besides  multidimensional scaling to verify the validation of theoretical constructs VP and RVP. The results show that organizational values??, viewed as the organization's goals, are more influenced by realization of personal values ??of its members than by the expectation of its realization, aligned of the Theory Attraction-Selection-Attrition (ASA) by Schneider that people to realize their personal values??, and thus they remain in the organization and setting goals to be achieved by them. The studies also show that employees get goals prioritized by the organizations, from domain of market, practicing  personal values ??that are in opposite motivational types, from self-transcendence. The article aims to contribute to the theoretical discussion about organizational values??, enabling managers to reflect on other ways of understanding the relation employee- organization that is not addressing fit between personal and organizational values??, a recurring theme in both the academic and business circles.

Los Valores Personales (VP) son metas deseables que varían en importancia y sirven como principios en la vida de las personas, mientras RVP es la realización de esas metas en la organización donde trabajan en sus actividades diarias. Entendiendo que son los atributos personales, tales como los valores personales, que definen la cultura, estructura, procesos y metas de la organización, este estudio trató de examinar las relaciones entre VP, RVP y valores de la organización que se perciben en las practicas (VO) entendidos estes como metas de la organización. El artículo exploratorio y cuantitativo, se utilizó tres cuestionarios basados en la teoría de valores básicos. Los dos primeros, para la medición de los valores personales y realización de los valores personales en el ambiente de la organización se han desarrollado para el estudio, a partir del Portrait Value Questionnaire, en su versión brasileña de 40 puntos, mientras para la medida de los valores de la organización se utilizó el Inventário de Perfis de Valores Organizacionais. La muestra no probabilística fue formada por empleados de tres empresas privadas en el sector de servicios, que comprende 231 casos válidos. En el procesamiento de datos  se utilizó la estadística descriptiva, análisis de correlación, regresión lineal múltiple y el escalamiento multidimensional para verificar la validación de las construcciones teóricas VP y RVP. Los resultados muestran que los valores de la organización, considerados como objetivos de la organización, están más influenciados por la realización personal de los valores de sus miembros, y no por la expectativa de su cumplimiento, alineado con la teoría de la Attraction-Selection-Attrition (ASA), de Schneider según  la qual las personas que realizan sus valores personales, se mantienen en sus organizaciones y definem metas a alcanzar por ellas. El estudio también muestra que los empleados logran las metas priorizadas por las organizaciones, de dominio de mercado,  pero realizan los valores personales que son tipos opuestos de la motivación, la auto-transcendencia. El artículo pretende contribuir, aunque sea incipiente, para la discusión teórica acerca de los valores de la organización, permitiendo a los administradores a reflexionar sobre otras formas de entender la organización y sus relaciones con los empleados que no se ocupa de fit entre valores personales  y organizacionales, un tema recurrente tanto en los círculos académico y empresarial.Este artigo apresenta um novo construto, denominado de Realização de Valores Pessoais no Ambiente Organizacional (RVP), para entender as relações existentes entre indivíduos e organizações. Valores pessoais (VP) são metas desejáveis que variam de importância e servem como princípios na vida dos indivíduos (SCHWARTZ, 1992), enquanto RVP é a realização de tais metas na organização onde atuam ao desempenharem as atividades cotidianas. Entendendo que são os atributos pessoais tais como os valores pessoais, que definem cultura, estrutura, processos e metas organizacionais (SCHNEIDER, 1987, 1995), este estudo procurou verificar as relações entre VP, RVP e valores organizacionais percebidos como praticados (VO), estes últimos entendidos enquanto metas da organização por Tamayo (2005). De natureza exploratória e tipo quantitativo, utilizou três questionários baseados na teoria de valores básicos de Schwartz (1992). Os dois primeiros, para mensuração de valores pessoais e de realização de valores pessoais no ambiente organizacional, foram desenvolvidos para o estudo, enquanto para a medida de valores organizacionais lançou-se mão do IPVO, já validado por Oliveira e Tamayo (2004). A amostra não-probabilística foi formada por empregados de três empresas privadas do setor de serviços, contemplando 231 casos válidos. No tratamento de dados utilizou-se estatística descritiva e análise correlacional, além de escalonamento multidimensional para verificação da validação teórica dos construtos VP e RVP. Os resultados apontaram que os empregados atingem as metas priorizadas pelas organizações realizando valores pessoais que se encontram em tipos motivacionais opostos.
