Percepção da qualidade de vida no trabalho de colaboradores de um banco brasileiro: um estudo comparativo

Resumo: A reflexion about requirements and challenges shown to the banking segment professionals led to how, under such pressure, those people figure out their quality of life at work. The intent of this study is to identify the perception from workers of a company of the banking business regarding the evolution of their quality of life at work, comparing its results to others outcomes obtained in previous researches, conducted by Macedo (1990) and Oliveira (2001), in the same company. Its theoretical review addressed themes like organisational change, technological evolution, job satisfaction, quality of life and quality of life at work and the main quality of life at work assessment models. This project is an explanatory case study, supported on a quantitative approach, which utilises the quality of work life method of evaluation known as QWLQ-78 – Quality of Working Life Questionnaire, developed by Reis Junior (2008) as a resource to the field research. 5.984 collaborators attended to this research – 2.624 women (44,46%), 3.278 men (55,54%), 2.401 at managerial levels (40,68%) and 3.501 (59,32%) at other functions. 4.360 (73,87%) of these collaborators work on bank branches and 1.542 (26,13%) work on back offices. Regarding the schooling level, 5.509 (93,34%) have college degree while 393 (6,66%) have high school level. To the analysis, data tabulation and quality of working life index achievement was utilised an exclusive questionnaire syntax, that also provides statistical data as average index, standard deviation, variation coefficient, minimum value, maximum value and amplitude. The researched company has gone through organisational changes over the past 30 searched years, mainly addressed to workforce reduction, process computerization and automation, expansion of ATM use and the digital customer service over the internet and though mobile banking. The bank work-related requirements has changed over time and, in accordance with Soares (2012), this activity is more psychologically demanding than it was in the past due to goals and the strain involved in the quest for better results while the workforce is increasingly leaner, tasks developed by humans are being absorbed by computers, the demand for professional qualification and ongoing education – resulting in conditions for an increasingly stressful environment for the collaborators. Considering the collaborators perception it can be stated the quality of life at work is suitable. Within the four areas proposed by Reis Junior (2008) in the QWLQ-78, it can be observed that the psychological one is the area that represents major share and impact on the quality of work life perception, followed by personal domain, healthiness and, finally, professional domain. After assess the data in the psychological domain, it was observed there aren´t considerable variations in the perception of the collaborators regardless of their profile, their length of service, their work in the current function, neither if they exercise a management / supervision position. Comparing contemporary data to researches conducted by Macedo (1990) and Oliveira (2001) was possible to identify enhancement of quality of work life assessment over the past three decades and to attain a satisfactory level in this study.

Buscou-se identificar a evolução da percepção dos colaboradores de uma empresa atuante no segmento bancário sobre QVT, comparando os resultados aos obtidos em pesquisas anteriores, realizadas por Macedo (1990) e Oliveira (2001), na mesma empresa. A revisão teórica abordou os temas mudança organizacional, evolução tecnológica, satisfação no trabalho, qualidade de vida e qualidade de vida no trabalho, e os principais modelos de avaliação de QVT. Trata-se de um estudo de caso explicativo, com abordagem quantitativa, utilizando para pesquisa de campo o método de avaliação de QVT denominado QWLQ–78 – Quality of Working Life Questionnaire, desenvolvido por Reis Junior (2008). Participaram do estudo 5.984 colaboradores, sendo 2.624 mulheres (44,46%) e 3.278 homens (55,54%), 2.401 (40,68%) ocupando funções de nível gerencial e 3501 (59,32%) desempenhando outras funções. São 4.360 (73,87%) os respondentes que atuam em agências e 1.542 (26,13%) os que atuam em setores de apoio. Observando a escolaridade, 5.509 (93,34%) possuem formação em nível superior, enquanto 393 (6,66%) apresentam formação em até 2º grau. Para análise e tabulação dos dados e obtenção do índice de QVT foi utilizada sintaxe exclusiva do questionário, que disponibiliza dados estatísticos como índice médio, desvio padrão, coeficiente de variação, valor mínimo, valor máximo e amplitude. A empresa pesquisada passou por mudanças organizacionais ao longo dos 30 anos pesquisados, envolvendo principalmente a redução do quadro de colaboradores, a automatização e informatização de processos, a ampliação do uso dos caixas eletrônicos e do atendimento digital, via internet e mobile banking. As necessidades do trabalho bancário mudaram ao passar dos anos, e conforme Soares (2012), esta atividade é hoje muito mais pesada psicologicamente do que no passado, considerando que as metas e a pressão por resultados são cada vez maiores, enquanto o quadro de colaboradores está cada vez mais enxuto, existindo ainda a questão da absorção de atividades até então realizadas por pessoas pelos computadores, e a necessidade de qualificação e aperfeiçoamento contínuos, proporcionando condições para a ampliação do nível de stress dos colaboradores. Considerando a percepção dos colaboradores, pode-se afirmar que a QVT é satisfatória. Dentre os quatro domínios propostos por Reis Junior (2008) no QWLQ78, observou-se que o psicológico é o que apresenta maior destaque e impacto positivo na percepção sobre a QVT, seguido pelo domínio pessoal, do domínio físico/saúde, e por fim, o domínio profissional. Ao avaliar os indicadores deste domínio, observou-se que não há variações significativas na percepção dos colaboradores, independente do perfil do respondente, do seu tempo de empresa ou de atuação no local atual, ou ainda, se exerce ou não função de supervisão/gerência.
