Stigma, invisibility and work intensification: strategies to cope with suffering by assistants in administration

Resumo: | This study aimed to analyze the experiences of pleasure-suffering of eight assistants in administration of a university that requested removal motivated by some dissatisfaction. The study, carried out between September of 2013 and August of 2015, was referenced in the Psychodynamics of Work. We chose semi-structured interviews and content analysis. Different aspects related to work emerged from three central categories: pleasure; suffering; defensive strategies and fight for recognition. Concerning suffering, the interviewees pointed out the stigma and invisibility of the middle activities, constant concern with conflicting aspects of work, somatization and work intensification. The experiences of pleasure were related to salary conditions, work qualification, symbolic retribution and possibilities of recognition. Faced with suffering, defensive strategies were highlighted in the fight for recognition: prioritizing qualification; verbalization of problems; and search for instruments of conflict protection, among others. In the expectation of minimizing dissatisfaction the interviewees used the removal that proved to be successful in part of the cases, helping them in the re-signification of work and preservation of health. This instrument, however, does not act in the origin of the experiences of pleasure-suffering. Suffering, besides being intrinsic to work, is situated in an organizational context that creates obstacles to the individual possibility of re-signifying it through removal. |

El estúdio, realizado entre septiembre de 2013 y agosto de 2015, se referenció en la Psicodinámica del Trabajo. Se optó por entrevistas semiestructuradas y por el análisis de contenido. Los diferentes aspectos relacionados con el trabajo surgieron de tres categorías centrales: el placer; sufrimiento; estrategias de defensa y lucha por el reconocimiento. Em relación com el sufrimiento, los entrevistados señalaron estigma y la invisibilidad de las actividades intermedias, preocupación constante de los aspectos conflictivos de trabajo, la somatización y la intensificación del trabajo. Ya las experiencias de placer estaban relacionados con las condiciones salariales de trabajo, cualificación, recompensa simbólica y posibilidades de reconocimiento. Ante el sufrimiento se destacó estrategias de defensa en la lucha por el reconocimiento: priorizar la cualificación; verbalización de los problemas; y la búsqueda de instrumentos de protección de conflictos, entre otros. En previsión de minimizar insatisfacciones lós entrevistados utilizan la remoción que ha demostrado tener éxito en parte, ayudándoles en la resignificación del trabajo y la preservación de la salud. Este instrumento, sin embargo, no actúa sobre la fuente de experiencias de placer-sufrimiento. El sufrimiento, además de ser intrínseco a ló trabajo, se encuentra en un contexto organizacional que dificulta la posibilidad individual de ressignificár-lo mediante la remoción.Este estudo objetivou analisar as vivências de prazer-sofrimento de oito assistentes em administração de uma universidade que solicitaram remoção motivada por alguma insatisfação. O estudo, realizado entre setembro de 2013 e agosto de 2015, referenciou-se na psicodinâmica do trabalho. Optou-se por entrevistas semiestruturadas e pela análise de conteúdo. Diferentes aspectos relacionados ao trabalho emergiram de três categorias centrais: prazer; sofrimento; estratégias defensivas e luta por reconhecimento. Em relação ao sofrimento, os entrevistados apontaram o estigma e a invisibilidade das atividades-meio, preocupação constante com aspectos conflituosos do trabalho, somatização e intensificação do trabalho. Já as vivências de prazer foram relacionadas às condições salariais, qualificação no trabalho, retribuição simbólica e possibilidades de reconhecimento. Em face do sofrimento, destacaram-se estratégias defensivas na luta pelo reconhecimento: priorização da qualificação; verbalização dos problemas; e busca de instrumentos de proteção de conflitos, entre outras. Na expectativa de minimizar insatisfações, os entrevistados utilizaram a remoção, que se revelou exitosa em parte dos casos, auxiliando-os na ressignificação do trabalho e preservação da saúde. Esse instrumento, porém, não atua na origem das vivências de prazer-sofrimento.
