Structural constraints of intraorganizational relationships : an analysis of communication and decision relations

Resumo: | This paper aims to analyze the communication and decision relations making between managers established and industrial organization. Starting with con ceptual issues outlined in the organization theory and social networks theories, we first assess how the formal structure determines the relations of communication and decision making. Then we evaluate how the departmental structure enacts patterns of homophily and heterophily. Finally, we evaluate how the formal aspects of the office, personal characteristics and position in the network are associated with the prestige of the managers. In the results, we stress that, between the formal relations, hierarchical relationship determines natural relations, affecting more instrumental choices (decision making) that social choices (communication). We also observed that the production department has a tendency of segregation or homophily, while other departments have a tendency of differentiation or heterophily. Finally, trying to understand the background to the reputation of managers, we identify which among the variables of networks, those that point to the formation of social capital through weak ties were more strongly related to prestige in decision making than those indicate that social capital through strong ties. |

Buscamos, en primero lugar, avaliar como la estructura formal condiciona las relaciones de comunicación y de toma de decisiones. Después, avaliamos como la estructura departamental define los modelos de homofilia y heterofilia. Por fin, avaliamos como los aspectos formales del cargo, las características personales y la posición em la red están asociados com el prestigio de los gerentes. Em los resultados, destacamos, que, entre las relaciones formales aquella que presenta mayor condicionamiento sobre las relaciones naturales es la relación hierárquica, siendo que la misma condiciona mucho mas las elecciones instrumentales (toma de decisión) que las elecciones sociales. Observamos, también, que el departamento de producción presenta la tendencia de segregación o homofilia, em cuanto los demás departamentos presentan tendencia de diferenciación ou heterofilia. Por ultimo, buscamos compreender los antecedentes del prestigio de los gerentes, identificamos que, entre las variables de red, aquellas que apuntan para la formación del capital social por médio de lazos debiles se muestran mas fuertemente relacionadas com el prestigio de la toma de decisión de aquellas que indican capital social por intermédio de lazos fuertes.O presente trabalho tem como objetivo analisar as relações intraorganizacionais de comunicação e de tomada de decisão estabelecidas entre gerentes de uma organização industrial. Partindo de aspectos conceituais delineados na teoria das organizações e em teorias sobre redes sociais, buscamos, em primeiro lugar, avaliar como a estrutura formal condiciona as relações de comunicação e de tomada de decisão. Depois, avaliamos como a estrutura departamental define os padrões de homofilia e heterofilia. Por fim, avaliamos como os aspectos formais do cargo, as características pessoais e a posição na rede estão associados com o prestígio dos gerentes. Nos resultados, destacamos que, entre as relações formais, aquela que apresenta maior condicionamento sobre as relações naturais é a relação hierárquica, e ela condiciona muito mais as escolhas instrumentais (tomada de decisão) que as escolhas sociais (comunicação). Observamos também que o departamento de produção apresenta tendência de segregação ou homofilia, enquanto os demais departamentos apresentam tendência de diferenciação ou heterofilia.
