"Crer é poder": estudo sobre a interacção entre recursos laborais, auto-eficácia e engagement laboral

Resumo: | A presente investigação foi conduzida com o objectivo de estudar o tipo de relação existente entre os recursos laborais, em concreto as dimensões básicas da tarefa propostas pelo modelo de Hackman e Oldham, os recursos pessoais, especificamente a auto-eficácia, e o engagement laboral. A amostra é constituída por 151 operadores de call center, a trabalhar em Évora, tanto comunicadores como supervisores, com idades compreendidas entre os 17 e os 48 anos. Aos participantes foram aplicados três questionários: o JRF (Job Rating Form) que constitui uma derivação do Job Diagnostic Survey, e foi aplicado com o intuito de avaliar as dimensões básicas da tarefa; a Escala de Auto-Eficácia Geral Percepcionada, utilizada para avaliar a auto-eficácia; e o UWES (Utrecht Work Engagement Scale), utilizado para medir os níveis de engagement laboral. Os resultados obtidos apontam para a existência de uma relação positiva e significativa entre as dimensões básicas da tarefa e o engagement laboral; entre a auto-eficácia e o engagement laboral; e para a existência de um efeito de mediação por parte das dimensões básicas da tarefa na relação entre a auto-eficácia e o engagement laboral. Conclui-se, a partir dos resultados obtidos, que os indivíduos com maiores níveis de auto-eficácia percepcionam os níveis de recursos laborais como sendo mais elevados, e, consequentemente, desenvolvem níveis superiores de engagement; ABSTRACT: This investigation had the purpose of studying the type of relationship that exists between job resources, namely the job core dimensions according to Hackman and Oldham’s model, personal resources, more specifically self-efficacy, and work engagement. That sample is formed by 151 call center workers, stationed in Évora, both communicators and supervisors, with ages between 17 and 48 years old. Three questionnaires where applied to the participants: the JRF (Job Rating Form), which derives from the Job Diagnostic Survey, and was applied with the intention of evaluating the job core dimensions; the General Self-Efficacy Scale, used to evaluate self-efficacy; and the UWES (Utrecht Work Engagement Scale), which had the purpose of measuring work engagement levels. The results obtained suggest the existence of a positive and significant relationship between the job core dimensions and work engagement; between selfefficacy and work engagement; and the existence of a mediating effect of the job core dimensions in the relation between self-efficacy and work engagement. Based on the obtained results we conclude that individuals with higher levels of self-efficacy perceive the job resources levels as being higher, and therefore develop higher levels of engagement. |
