Clima na equipe: desafios e perspectivas de profissionais envolvidos no cuidado oncológico hospitalar

Resumo: The climate in the team comes from the concept of organizational climate, based on shared perceptions among professionals about policies, practices and processes in the work environment. Working as a team in the field of health means cooperating with others so that they can reach a defined objective for the quality of care offered to the patient. The present study aims to understand the work process of professionals involved in hospital cancer care. Exploratory-descriptive study with a quantitative and qualitative approach developed from an integrative review and field research. In the integrative review, the PRISMA 2020 protocol (PAGE et al., 2021) was followed with a survey in the databases, from 2015 to 2021, export of publications to the Rayyan tool and double-blind analysis by evaluators. The inconsistencies were aligned in a consensus meeting between the evaluators. For the field research, an invitation was sent through electronic addresses and social networks containing the details of the criteria for participation and access link to the Free and Informed Consent Term and to the electronic form containing the characterization items and the Climate Scale in the Team (SILVA, 2014). From the Scale respondents, an intentional sample participated in individual interviews. The data originated from the Scale were treated by descriptive statistics and the data from the open questions of the Scale and from the interviews were treated with content analysis, in the thematic mode. The results show that the team climate shows clear elements of the organization and work dynamics; the presence of interaction between different professionals; working conditions interfering with the quality of care. However, there is a need for investments for its improvement, with regard to the active participation of professionals in the team; support for new ideas; collective definition of objectives; task orientation; challenges of communication between professionals; work overload and emotional exhaustion associated with leadership roles. It is concluded that the existing complexity in oncology units requires greater articulation and integration among professionals, to strengthen relations and teamwork for the definition of collective objectives and effective communication.

Trabalhar em equipe, no âmbito da saúde, significa cooperar com os outros para que possam chegar a um objetivo definido para a qualidade do cuidado ofertado ao paciente. O presente estudo tem por objetivo compreender o processo de trabalho de profissionais envolvidos no cuidado oncológico hospitalar. Estudo exploratório-descritivo, de abordagem quantitativa e qualitativa, desenvolvido a partir de revisão integrativa e da pesquisa de campo. Na revisão integrativa, seguiu-se o protocolo PRISMA 2020 (PAGE et al., 2021), com levantamento nas bases de dados, no período de 2015 a 2021, exportação das publicações para a ferramenta Rayyan e análise por avaliadores em duplo cego. As inconsistências foram alinhadas em reunião de consenso entre os avaliadores. Para a pesquisa de campo, um convite foi encaminhado, por meio de endereços eletrônicos e redes sociais, contendo o detalhamento dos critérios para participação e link de acesso ao Termo de Consentimento Livre e Esclarecido e ao formulário eletrônico, contendo os itens de caracterização e a Escala de Clima na Equipe (SILVA, 2014). A partir dos respondentes da Escala, uma amostra intencional participou de entrevista individual. Os dados originados da Escala foram tratados por estatística descritiva e os dados das questões abertas da Escala e das entrevistas foram tratados com a análise de conteúdo na modalidade temática. Os resultados apontam que o clima de equipe mostra elementos claros da organização e da dinâmica do trabalho; a presença da interação entre os diferentes profissionais; as condições de trabalho interferindo na qualidade da assistência. Entretanto, há necessidade de investimentos para o seu aprimoramento, no que se refere à participação ativa dos profissionais na equipe; apoio para novas ideias; definição coletiva dos objetivos; orientação para as tarefas; desafios da comunicação entre profissionais; sobrecarga de trabalho e desgastes emocionais associados às funções de liderança.
