Capital psicológico e produtividade: um estudo com empregados em regime de CLT

Resumo: The concept of psychological capital is connected to the organizations and is composed of four dimensions: self-efficacy; hope; optimism and resilience. Studies of human behavior in organizations seek to understand the reasons that lead people to commit themselves, perform efficiently and feel good in the organizations where they work. Based on this theoretical approach, an empirical quantitative investigation was carried out with the aim of analyzing the relationship between psychological capital, in adults working in companies with a formal contract under the CLT regime, and the individual productivity of each research participant, in a way that can contribute to the development of both subjects. As specific objectives, it was sought to identify the relevance of Psychological Capital for productivity in the different segments of activity of different organizations; analyze the score differences between psychological capital and productivity among workers of different age groups/generations; different organizational sectors; and among workers with different working periods. The research included a sample of 340 participants, composed of adults, of both gender, working in companies with a formal contract under the CLT regime. Two measurement instruments validated in Brazil were used. They are: IAPT – Rapid instrument for the assessment of workers during a working day and ICPT-25 – Inventory of Psychological Capital at Work. The results of the survey analysis revealed a positive effect of psychological capital on productivity. In this way, the importance of studies on the subject is confirmed and, at the end, suggestions that can encourage the development of future researches are presented.

Os estudos do comportamento humano nas organizações buscam entender as razões que levam as pessoas a se comprometerem, apresentarem desempenho eficiente e sentirem-se bem nas organizações onde trabalham. Com base nessa abordagem teórica, foi realizada uma investigação empírica de natureza quantitativa com o objetivo de analisar a relação entre o capital psicológico, em adultos trabalhando em empresas com carteira assinada em regime CLT, e a produtividade individual de cada participante da pesquisa, de modo que possa contribuir para o desenvolvimento de ambos os temas. Como objetivos específicos buscou-se identificar a relevância do Capital Psicológico para a produtividade nos diversos segmentos de atuação de diferentes organizações; analisar as diferenças de score, do capital psicológico e da produtividade, entre trabalhadores de diferentes faixas etárias/gerações; diferentes setores organizacionais; e entre trabalhadores com diferentes tempos de trabalho. A pesquisa contou com uma amostra de 340 participantes composta por adultos, de ambos os sexos, trabalhando com carteira assinada em regime de CLT. Utilizou-se dois instrumentos de medida validados no Brasil. São eles: IAPT – Instrumento rápido para a avaliação de trabalhadores durante uma jornada de trabalho e ICPT-25 – Inventário de Capital Psicológico no Trabalho. Os resultados da análise da pesquisa revelaram um efeito positivo do capital psicológico sobre a produtividade.
