Resumo: This dissertation studies the career management process in industrial organizations focused on the young leaders. This study analyzes the organizational context and the current tendency of companies to accelerate the career of young professionals, leading them to the strategic management positions. Publications about Career Management are integrated into the subject of people management and the main Human Resources processes. This dissertation is intended to raise guidelines to be considered in structuring programs of career management of young leaders. The conclusions obtained include set of guidelines to be considered by the organization to attract, motivate and engage, as well as to develop and retain talents.

O estudo analisa o cenário organizacional e a tendência das empresas contemporâneas propiciarem a aceleração de carreira profissional, ocasionando a ocupação de funções de gestão estratégica por jovens líderes. O referencial teórico aborda, através de artigos sobre o tema Gestão de Pessoas e autores de publicações sobre Gestão de carreira, a relação dos processos de carreira com os principais subsistemas da área de Recursos Humanos e Gestão de Pessoas. O objetivo desta pesquisa é o de propor diretrizes a serem consideradas na estruturação dos programas de gestão de carreira dos jovens líderes pelas empresas. O método de pesquisa pode ser caracterizado como qualitativo, compreendendo pesquisa teórica e empírica. Para o desenvolvimento da hierarquização das diretrizes a serem propostas, adotou-se o Grupo Focal. A discussão dos resultados foi baseada no detalhamento das dimensões Flexibilidade na organização do trabalho e Equilibrio vida pessoal e trabalho, Gestão de talentos, Processo sucessório e Processos de orientação e desenvolvimento de executivos.
