(Re) Configuração das identidades de executivos de empresas multinacionais: múltiplas dimensões durante a expatriação

Resumo: The focus of this thesis is to emphasize the essentially human aspects ignored by the mainstream literature of IHRM, such as the identity transformations resulting from international mobility. In that way, this study presents theoretical and empirical contributions in order to understand how the experiences of Brazilian expatriate executives of Multinational companies (re)configure their identities as a result of international mobility. For that, it adopted the qualitative research, with analytical-descriptive orientation, in primary and secondary data. Data collection was made by semi-structured interviews with twenty-one Brazilian expatriate executives working at multinational companies (MNCs). The results showed the multidimensional nature of identity, as well as its reconfiguration in an international context, in that the values, attitudes and behaviors have been affected. Additionally, expatriation proved to be a contradictory process of losses and gains, challenges and learnings, disruption and continuous reconfiguration, where human problems of intercultural adaptation are ignored by MNEs. As a result, it was verified the (re)configuration of the identities of the expatriate. In some cases, it was noticeable the neoliberal subject with all the load of managerial values that preach individualism and consider the expatriation as the apex of his professional trajectory. In other cases, it is manifested the "human", that is invisible in literature, as well as commoditized. Sometimes, revealing his subjectivity with the force of only one word: foreigner. Besides that, in other cases, the "open" human is manifested, whom can open him/herself to the new to the strangers in such a way that he/she can "be with the other" in a process of authentic exchange (interculturality), and he/she also considers the possibility of "knowing the world in a different way" by the five senses. This was the case of Brazilian expatriate executives who described knowing the world by the sounds, tastes, smells, textures, visual, and could understand each other as human. The difference, in fact, is essentially human.

The difference, in fact, is essentially human.O propósito desta tese é de dar especial atenção aos aspectos essencialmente humanos ignorados pela literatura mainstream da GIRH como por exemplo as transformações identitárias decorrentes da mobilidade internacional, assim, este estudo apresenta aportes teóricos e empíricos no intuito de compreender como as vivências dos executivos expatriados brasileiros de empresas Multinacionais (re)configuram as suas identidades em decorrência da mobilidade internacional. A pesquisa de abordagem qualitativa, com orientação analítico-descritiva, contou com a pesquisa bibliográfica e de campo mediante entrevistas semiestruturadas tendo como participantes a 21 expatriados brasileiros trabalhando em empresas multinacionais (EMN's). A interpretação do material coletado seguiu as orientações da "análise de conteúdo categorial”. Os resultados evidenciam o caráter multidimensional da identidade, assim como a reconfiguração em menor ou maior grau em um contexto internacional, afetando valores, atitudes e comportamentos dos entrevistados, além disso, a expatriação revelou-se como um processo contraditório, de perdas e ganhos, de desafios e aprendizados, de disrupção e de (re)configuração continua, onde os problemas humanos de adaptação intercultural foram excluídos e ignorados pelas EMN´s. Constatou-se a (re)configuração das identidades do expatriado. Numa delas se manifesta o sujeito neoliberal com toda a carga de valores gerencialista que pregam o individualismo e consideram a expatriação como o ápice da sua trajetória profissional; em outra, se manifesta o “humano”, aquele invisibilizado na literatura, esquecido, comodificado e que revela a sua subjetividade de forma gritante com a força de apenas uma palavra: estrangeiro; enquanto que, numa terceira, aparece o humano “em aberto”, isto é, aquele que pode se abrir ao novo ao estranho de forma tal que consiga “ser com o outro”, num processo de troca autêntica (interculturalidade) e que apesar de considerar sofrida a expatriação, a considera também como a possiblidade de “conhecer o mundo de uma outra forma”, podendo ser esta o conhecimento das culturas pelos cinco sentidos, como ocorrido na pesquisa, em que os expatriados conheceram o mundo pelos sons, sabores, cheiros, texturas, visual, na medida em que se dispuseram a compreender o outro tão humano como eles.
