Quality of Life at Work: the case of penitentiary agents in a Temporary Detention Center in Rio Grande do Norte

Resumo: | Prison officers, due to the nature of their profession, are subject to various factors of risk, tension, physical and mental exhaustion. This study is a research carried out at a Provisional Detention Center (CDP) in Rio Grande do Norte (RN), with the objective of analyzing Quality of Life at Work (QWL), as perceived by prison The model of Walton (1973). The method adopted was a field research, of an exploratory and descriptive character where the data were collected through a questionnaire with structured and closed questions. Allied to the "Quality of Life at Work Scale" according to the Walton model, adapted and proposed by Timossi et al (2009). The target population were the penitentiary agents servants of a RN's CDP. For this collection, the ethical care was adopted, through the letter of agreement of the institution and endorsement of the participants. The theoretical assumptions of this work are based on the studies of Walton (1973) that can be considered as the precursor of a scientific approach to QVT. For Walton, QVT depends closely on the balance between work and other spheres of life, the social role of the organization and the importance of reconciling productivity with QWL. In the analysis of the results it was observed a division by parts of the participants of the research, in which among the dimensions considered satisfactory, we have: the use and development of capacities; The social integration in the organization and the constitutionalism. On the other hand there was dissatisfaction with fair and adequate compensation; work conditions; Opportunity for growth and safety and the social relevance of life at work. It is observed that the QVT is affected by the subjectivity of the perception that each person has in relation to each dimension presented on their personal and professional aspirations in front of the organizational objectives. Some actions are suggested to improve the perception of QWL at work, such as the implementation of a Career Plan, career and salaries and the improvement of the physical environment and the safety of workers. |

Este estudio se trata de una investigación realizada en un Centro de Detención Provisional (CDP) de Rio Grande do Norte (RN), con el objetivo de analizar la Calidad de Vida en el Trabajo (QVT), tal como percibida por los agentes penitenciarios, según el modelo de Walton (1973). El método adoptado fue una investigación de campo, de carácter exploratorio y descriptivo donde fueron recolectados los datos a través de un cuestionario con preguntas estructuradas y cerradas. Aliado a la "Escala de evaluación de la calidad de vida en el trabajo" de acuerdo con el modelo de Walton, adaptada y propuesta por Timossi et al (2009). La población objetivo fueron los agentes penitenciarios servidores de un CDP de RN. Para esta colecta, se adoptaron los cuidados éticos, a través de la carta de anuencia de la institución y término de consentimiento de los participantes. Los presupuestos teóricos de este trabajo, se basan en los estudios de Walton (1973) que puede considerarse uno de los precursores de un enfoque científico de QVT. Para Walton, la QVT depende estrechamente del equilibrio entre trabajo y otras esferas de la vida, del papel social de la organización y de la importancia de conciliar productividad con QVT. En el análisis de los resultados se constató una división por partes de los participantes de la investigación, en la que entre las dimensiones consideradas satisfactorias, tenemos: el uso y desarrollo de capacidades; la integración social en la organización y el constitucionalismo. Por otro lado hubo insatisfacción en relación a la compensación justa y adecuada; condiciones de trabajo; oportunidad de crecimiento y seguridad y la relevancia social de la vida en el trabajo. Se observa que la QVT es afectada por la subjetividad de la percepción que cada persona posee en relación a cada dimensión presentada sobre sus aspiraciones personales y profesionales ante los objetivos organizacionales. Se sugieren algunas acciones para la mejora de la percepción de la QVT en el trabajo, como la implantación de un Plan de cargos, carrera y salarios y la mejora del ambiente físico y de la seguridad de los trabajadores.Os agentes penitenciários, devido a natureza da sua profissão, estão sujeitos a vários fatores de riscos, tensão, desgaste físico e mental. Aliado a "Escala de avaliação da qualidade de vida no trabalho" de acordo com o modelo de Walton, adaptada e proposta por Timossi et al (2009). A população-alvo foram os agentes penitenciários servidores de um CDP do RN. Para esta coleta, foram adotados os cuidados éticos, através da carta de anuência da instituição e termo de consentimento dos participantes. Os pressupostos teóricos desse trabalho, se baseiam nos estudos de Walton (1973) que pode ser considerado um dos precursores de uma abordagem científica de QVT. Para Walton, a QVT depende estreitamente do equilíbrio entre trabalho e outras esferas da vida, do papel social da organização e da importância de se conciliar produtividade com QVT. Na análise dos resultados constatou-se uma divisão por partes dos participantes da pesquisa, na qual dentre as dimensões consideradas satisfatórias, temos: o uso e desenvolvimento de capacidades; a integração social na organização e o constitucionalismo. Por outro lado houve insatisfação em relação a compensação justa e adequada; condições de trabalho; oportunidade de crescimento e segurança e a relevância social da vida no trabalho. Observa-se que a QVT é afetada pela subjetividade da percepção que cada pessoa possui em relação a cada dimensão apresentada sobre suas aspirações pessoais e profissionais diante dos objetivos organizacionais.
