Resumo: | Introdu??o: O modo como os trabalhadores se adaptam e envolvem no seu trabalho, bem como as caracter?sticas individuais do pr?prio indiv?duo e dos que o rodeiam v?o interferir no seu n?vel de satisfa??o no trabalho. O ambiente vivido no contexto laboral e carga emocional envolvida neste contexto podem afetar o rendimento dos trabalhadores e da organiza??o. As emo??es, necessidades e motiva??es dos trabalhadores est?o diretamente relacionadas com o contexto em que estes se inserem. Al?m disto, o modo como o trabalhador se relaciona consigo perante o fracasso e a sua sa?de mental t?m tamb?m impacto no contexto laboral. Objetivos: O presente estudo pretendeu: 1) explorar eventuais diferen?as na satisfa??o no trabalho em fun??o do sexo, situa??o laboral, idade, n?vel escolar, fun??o profissional e classe social percebida; 2) analisar o modelo preditor da satisfa??o no trabalho, explorando o contributo do clima emocional associado ao local de trabalho (emo??es), do autocriticismo e dos sintomas de ansiedade e depress?o; 3) avaliar o efeito mediador do clima emocional na rela??o entre o autocriticismo e a satisfa??o no trabalho. M?todos: A amostra foi composta por 206 trabalhadores de uma empresa (62.2% do sexo feminino e 38.3% do sexo masculino) com idades compreendidas entre os 19 e os 47 anos. Os indiv?duos preencheram quatro question?rios de autorresposta, a Escala do Clima Emocional no Local de Trabalho/Estudo (ECELT/E), a Escala de Satisfa??o no Trabalho (EST), Escala das Formas do Autocriticismo e Auto-Tranquiliza??o (EFAA) e a Escala de Ansiedade, Depress?o e Stresse (EADS). Resultados: Verificaram-se diferen?as significativas em fun??o do g?nero para as vari?veis emo??es de amea?a, sintomas psicopatol?gicos (ansiedade, depress?o e stress) e autocriticismo, revelando as mulheres valores mais elevados comparativamente aos homens. Relativamente ? satisfa??o no trabalho n?o se verificaram diferen?as significativas segundo o g?nero, categorias laborais, fun??es profissionais e n?veis sociais. A idade e escolaridade tamb?m n?o evidenciaram uma correla??o significativa com a satisfa??o no trabalho. A an?lise de corela??es mostrou uma associa??o significativa negativa entre a satisfa??o no trabalho e as emo??es do sistema de amea?a e uma associa??o positiva com as emo??es do sistema de procura de recursos e do sistema de seguran?a. Verificou-se tamb?m uma associa??o significativa, negativa, de efeito baixo, entre a satisfa??o no trabalho e o autocriticismo, a depress?o, a ansiedade e stress. O modelo de predi??o explicou 26% da vari?ncia da satisfa??o no trabalho, sendo as emo??es associadas ao sistema de procura de recursos e as emo??es de amea?a os melhores preditores da satisfa??o no trabalho. A path analysis mostrou que o efeito do autocriticismo sobre a satisfa??o com o trabalho foi completamente mediado pelas emo??es de procura e de amea?a, de acordo com o m?todo de reamostragem de Bootstrap. Conclus?o: Este estudo, apesar das limita??es, teve o m?rito de acrescentar evid?ncia emp?rica sobre a relev?ncia do clima emocional no local de trabalho sobre a satisfa??o no trabalho, para al?m do papel do autocriticismo e sintomas de psicopatologia. Os resultados sugerem que a promo??o, no contexto laboral, de um clima emocional pautado pelo desenvolvimento de experi?ncias emocionais de energia, entusiasmo sucesso e de seguran?a, pode ter um impacto positivo na viv?ncia de n?veis mais elevados de satisfa??o no trabalho, o que, paralelamente, se poder? refletir no rendimento dos trabalhadores e no seu bem-estar psicol?gico. / Introduction: The way workers adapt and engage in their work, as well as the individual characteristics of the individual and those around him/her, will interfere with their level of job satisfaction. The environment experienced in the work context and the emotional load involved in this context can affect the performance of workers and the organization. The emotions, needs and motivations of workers are directly related to the context in which they operate. In addition, how the worker relates to them in the face of failure and their mental health also impacts the work context. Aims: This study aimed to: 1) explore possible differences in job satisfaction as a function of gender, employment status, age, educational level, professional function and perceived social class; 2) analyze the predictor model of job satisfaction, exploring the contribution of the emotional climate associated with the workplace (emotions), self-criticism and symptoms of anxiety and depression; 3) evaluate the mediating effect of emotional climate on the relationship between self-criticism and job satisfaction. Methods: The sample consisted of 206 workers (62.2% female and 38.3% male) aged between 19 and 47 years. Subjects completed four self-report questionnaires, the Emotional Atmosphere in the Workplace/Study Scale (ECELT/E), the Job Satisfaction Scale (EST), the Forms of Self-Criticism and the Self-Reassurance Scale (FSCRS) and the Scale of Anxiety, Depression and Stress (DASS-21). Results: There were significant differences in terms of gender for the variables threat emotions, psychopathological symptoms (anxiety, depression and stress) and selfcriticism, with women showing higher values than men. There were no significant differences in job satisfaction according to gender, job categories, professional functions, and social levels. Age and education also did not show a significant correlation with job satisfaction. The correlation analysis showed a significant negative association between job satisfaction and the threat system and a positive association with the resource-seeking system and the security system of the emotions subscale. There was also a significant,negative, low-effect association between job satisfaction and self-criticism, depression, anxiety and stress. The prediction model explained 26% of the variance in job satisfaction,with emotions associated with the resource search system and threat emotions being the best predictors of job satisfaction. Path analysis showed that the effect of self-criticism on job satisfaction was entirely mediated by demand and threat emotions, according to Bootstrap's resampling method. Conclusion: Despite the limitations presented, this study had the merit of adding empirical evidence on the relevance of the emotional climate in the workplace to job satisfaction, in addition to the role of self-criticism and psychopathology symptoms. The results suggest that the promotion, in the work context, of an emotional climate guided by the development of motivations of energy, enthusiasm and success, workers having values and objectives compatible with the organization, seem to be fundamental for the experience of higher levels of satisfaction at work, which, in parallel, could be reflected in the workers' income and their psychological well-being. |
