Devido à pandemia de Covid-19, os indivíduos adoptaram vários modelos de trabalho, nomeadamente totalmente remotos ou híbridos, conduzindo a diferentes modos de comunicação e de construção de relações. Este estudo teve como objetivo analisar a relação entre a Confiança Organizacional e a Segurança Psicológica, especificamente examinando os efeitos distintos entre os três modelos de trabalho (presencial, remoto ou híbrido). A recolha de dados foi efectuada através de um questionário em português a 328 trabalhadores, que incluía questões sobre o seu modelo de trabalho e escalas que mediam a Confiança Organizacional e a Segurança Psicológica. O período de recolha de dados decorreu entre janeiro e fevereiro de 2022. Os resultados indicaram uma correlação positiva entre a Confiança Organizacional e a Segurança Psicológica, com níveis mais elevados de Confiança Organizacional associados a níveis elevados de Segurança Psicológica. Para além disso, uma análise moderadora revelou que o modelo de trabalho afeta essa relação, com correlações mais fortes observadas em modelos de trabalho remoto e híbrido. Estes resultados contribuem para a literatura existente, sugerindo que as modalidades de trabalho remoto podem ter um impacto mais significativo e favorável nos resultados organizacionais. Finalmente, concluímos discutindo as implicações do estudo, reconhecendo as suas limitações e propondo futuras direcções de investigação.Trust is a key aspect of relationship-building and setting team dynamics, while Psychological Safety thrives in its presence. Due to the Covid-19 pandemic, individuals have adopted various working models, specifically fully remote or hybrid, leading to different modes of communication and relationship-building. This study aimed to analyze the relationship between Organizational Trust and Psychological Safety, specifically examining the distinct effects across the three working models (in-person, remote, or hybrid). Data was collected through a Portuguese questionnaire from 328 workers, encompassing inquiries about their working model, along with scales measuring Organizational Trust and Psychological Safety. The data collection period spanned from January to February 2022. The results indicated a positive correlation between Organizational Trust and Psychological Safety, with higher levels of Organizational Trust associated with elevated levels of Psychological Safety. Moreover, a moderator analysis revealed that the working model affects this relationship, with stronger correlations observed in remote and hybrid working models. These findings contribute to the existing literature, suggesting that remote work arrangements may apply a more significant and favorable impact on organizational outcomes. Finally, we concluded by discussing the implications of the study, acknowledging its limitations, and proposing future research directions.The present research added to a growing body of evidence suggesting that remote ways of working might have a more positive impact on organizations than initially anticipated by the general population. Moreover, it represents the first attempt to address39these issues while analyzing important psychological and organizational variables such as OT and PS.This study holds significant relevance for the field of Work, Organizational, and Personnel Psychology since it provided valuable insights into the relationship between OT and PS. Our findings emphasize the relevance of creating and maintaining a safe and trustworthy workspace in today's world, as teamwork occupies such a significant position in organizations. Creating an environment where employees feel secure and can place trust in their colleagues and superiors is crucial for fostering collaboration, promoting innovation, and nurturing a positive work culture. By prioritizing PS and trust-building, organizations can harness the full potential of their teams and drive overall success.Organizational psychologists can utilize these findings to develop comprehensive strategies that foster both OT and PS in various work settings, whether it is in-person, remote, or hybrid. By recognizing the significant effect of trust on PS, organizations can proactively implement policies and practices aimed at improving the overall quality of work life and promoting the mental and emotional well-being of employees. Moreover, the establishment of a trusting and psychologically safe work environment directly impacts organizational performance (Heyns & Rothmann, 2017, 2021). When employees feel a sense of confidence and security, they are more likely to fully engage in their work, take calculated risks, and contribute their best skills and innovative ideas. This, in turn, can result in higher levels of productivity, innovation, and overall organizational effectiveness. Therefore, the understanding and deliberate promotion of both OT and PS emerge as critical factors for the long-term success and sustainability of organizations.We believe that further research examining how OT can be fostered in online environments, especially between teams and their managers, may shed light on how PS is such a vital pillar when pursuing the expected performances and outcomes within each40organization. The challenge in meeting the demands of hybrid and remote work models is how to establish an atmosphere that promotes employee safety and wellness, i.e. what individual, group, and organizational methods and resources are required.It would be beneficial to extend the current findings by addressing the limitations previously mentioned, and it would be valuable research to further explore the discriminatory behavior towards individuals with varied cultural backgrounds, that was discussed in the prior section. Future research should focus on how trust and other features of the organizational environment may change, and perhaps provide better results, as an outcome of working remotely. Conclusively, exploring the disparity between the perceptions of managers and subordinates regarding their levels of OT and PS would also provide future valuable insights. Examining and comparing these perspectives would shed light on potential discrepancies in the understanding and experiences of these two key stakeholders within the organizational hierarchy.
