THE RELATIONSHIP BETWEEN SATISFACTION WITH BENEFITS, ORGANIZATIONAL SUPPORT, AND PROFESSOR ENGAGEMENT

Resumo: Based on the human resource management literature to identify the interaction of certain factors and their effects on professors in public and private higher education institutions, this article aimed to examine the relationship between satisfaction with financial benefits (SFB) and psychological benefits (SPB) with engagement, perceived organizational support (POS), and intention to leave the job (ITL). Additionally, it sought to determine if POS mediates the relationship between satisfaction with financial and psychological benefits and intellectual, social, and emotional engagement (ISE), and if engagement in ISE mediates the relationship between satisfaction with financial and psychological benefits and intention to leave. Furthermore, the study analyzed the relationship between ISE and teachers' intention to leave. To accomplish this, a quantitative method was employed, with hypotheses tested using structural equation modeling and estimation by partial least squares. The results indicated that SFB has a significant negative relationship with ITL and a positive relationship with POS, but not with ISA engagement. In contrast, SPB yielded significant results, with a negative relationship with ITL and a positive relationship with ISE and POS. Moreover, there were significant positive relationships between POS and ISE, and a negative relationship between ISE and ITL. The study advances by highlighting the mediating effect of POS in the examination of SFB and SPB. Additionally, it adds an analysis of satisfaction with another type of benefit (psychological). As practical contributions, it allows human resource management in higher education institutions to identify relevant points of the desired effect when providing financial and psychological benefits to their professors.

As practical contributions, it allows human resource management in higher education institutions to identify relevant points of the desired effect when providing financial and psychological benefits to their professors.Baseando-se na literatura de gestão de recursos humanos para identificar a interação de alguns fatores e seus efeitos em professores de ensino superior público e privado, este artigo busca verificar a relação entre a satisfação com benefícios financeiros (SBF) e psicológicos (SBP) com o engajamento, suporte organizacional identificado (SOP) e intenção de sair do emprego (ISE). Além disso, busque verificar se há efeito mediador do SOP entre satisfeito com efeitos psicológicos e psicológicos com o engajamento intelectual, social e afetivo (EISA) e efeito mediador do engajamento ISA com satisfeito com benefícios fisiológicos e psicológicos com intenção de sair. Ainda, planejou-se analisar a relação entre EISA e intenção de sair dos professores. Para isso,empregou-se o método quantitativo com exames por modelagem de lutou e experimentou por mínimos quadrados parciais. Os resultados apontaram que a SBF possui relação significativa e negativa com a ISE e positiva com o SOP, mas não com o engajamento ISA. Diferentemente, a SBP apresentou resultados fortes, sendo negativa com ISE e positiva com EISA e com SOP. Além disso, houve relações positivas de SOP em EISA e negativas deste em ISE. O estudo avança ao apontar que o SOP exerce efeito de mediação ao estudar SBF e SBP. Ainda, acrescenta uma análise da aceitação de outro tipo de benefício (psicológico).
