Comportamento de cidadania organizacional, capital psicológico e traços de personalidade: um olhar à luz dos trabalhadores do setor supermercadista

Resumo: | This study was developed with the purpose of investigating the influence that the Big Five Personality Factors (CGF) and Psychological Capital (PsyCap) exert on Organizational Citizenship Behavior (OCB) from the perspective of workers who work in supermarket chains located in the interior of Rio Grande do Sul. In order to achieve this objective, explanatory research was carried out, of a quantitative and qualitative nature (mixed method), using a survey as a strategy. In the quantitative stage, supermarket workers answered a questionnaire based on the following models: Organizational Citizenship Behavior Scale (ECCO), by Bastos, Siqueira and Gomes (2014); Psychological Capital Inventory (ICPT-12), by Siqueira, Martins and Souza (2014); Inventory of the Big Five Personality Factors (ICGFP-5), by Andrades (2008). In the qualitative stage, the managers participated in individual interviews that took place from open questions that were elaborated based on the studied constructs. The collected data were analyzed in two steps. In the quantitative analysis, the elements were described using descriptive statistics, confirmatory factor analysis (CFA) and structural equation modeling (SEM). In the qualitative part, classical textual statistics, specificity research, correspondence factor analysis (AFC), descending hierarchical classification (CHD) and similarity analysis were performed. The main results show that there is a direct influence of PsyCap and the personality traits conscientiousness and openness on the OCB, as well as the influence of extraversion, neuroticism, agreeableness and openness on the PsyCap. The analyzes also made it possible to verify that managers are able to identify the personality traits of their subordinates, the presence of PsyCap and the manifestation of OCB. |

Com o intuito de se alcançar tal objetivo, foi realizada uma pesquisa explicativa, de natureza quantitativa e qualitativa (método misto), tendo como estratégia a survey. Na etapa quantitativa, os trabalhadores dos supermercados responderam a um questionário elaborado a partir dos seguintes modelos: Escala de Comportamento de Cidadania Organizacional (ECCO), de Bastos, Siqueira e Gomes (2014); Inventário de Capital Psicológico (ICPT-12), de Siqueira, Martins e Souza (2014); e Inventário dos Cinco Grandes Fatores de Personalidade (ICGFP-5), de Andrades (2008). Já na etapa qualitativa, os gerentes participaram de entrevistas individuais que ocorreram a partir de perguntas abertas que foram elaboradas tendo como base os construtos estudados. Os dados coletados foram analisados em duas etapas. Na análise quantitativa, os elementos foram descritos por meio de estatística descritiva, análise fatorial confirmatória (AFC) e modelagem de equações estruturais (MEE). Na parte qualitativa, se realizou as estatísticas textuais clássicas, pesquisa de especificidades, AFC, classificação hierárquica descendente (CHD) e análise de similitude. Os principais resultados encontrados expõem que existe influência direta do PsyCap e dos traços de personalidade conscienciosidade e abertura sobre o CCO, assim como existe influência dos traços extroversão, neuroticismo, amabilidade e abertura sobre o PsyCap.
