Antecedentes dos comportamentos de cidadania organizacional: uma análise à luz da confiança interpessoal e justiça organizacional

Resumo: This study was developed with the purpose of analyzing the influence of Interpersonal Trust and Organizational Justice on the Organizational Citizenship Behavior from the perspective of the employees of an agricultural cooperative, taking into account the perspective of the employees of the cooperative. Therefore, a descriptive research of a quantitative nature was carried out through a survey with the organization's employees. Thus, 330 employees who belong to different hierarchical positions of the studied cooperative participated in the study, who answered a questionnaire elaborated from the Organizational Citizenship Behavior models elaborated by Dekas et al. (2013) validated by Andrade (2017), Interpersonal Trust model by Nyhan, (2000) and Oh and Park (2011) validated by Andrade (2017) and Organizational Justice validated by Mendonça et al. (2003). Data were analyzed with the support of the SPSS software in order to perform statistical tests of correlations between the constructs and regression analysis to verify the influence of IC and JO on the OCC. The main results found show that, with regard to the OCC, the Support to colleagues behaviors were the ones with the highest averages, on the other hand, the factor with the lowest average was the set of variables belonging to the voice factor. Regarding Interpersonal Trust, the factor with the highest perception was trust in superiors and for Organizational Justice the factor with the highest average was interactional justice. For the correlation between CCO and CI: Voice Factor and Supervisor Trust; for CCO and JO: Civic Virtue and Procedural Justice and for CI and JO: Trust in the Supervisor and Interactional Justice. The multiple regression analyzes revealed that the model with the greatest explanatory power for the Civic Virtue variable presented 20.6% explained by the independent variable Trust in the Supervisor. Thus, it was demonstrated that Interpersonal Trust and Organizational Justice exert influence on Organizational Citizenship Behaviors. Therefore, this study allowed us to understand the interactions between the three constructs, helping to advance knowledge for the three themes and the possibility of new strategies for the managers of the analyzed cooperative.

Para tanto, realizou-se uma pesquisa descritiva, de natureza quantitativa concretizada por meio de uma survey com os colaboradores da organização. Assim, participaram do estudo 330 colaboradores que pertecem a diversas posições hierárquicas da cooperativa estudada, os quais responderam um questionário elaborado a partir dos modelos de Comportamento de Cidadania Organizacional elaborado por Dekas et al. (2013) validado por Andrade (2017), modelo da Confiança Interpessoal de Nyhan (2000) e Oh e Park (2011) validado por Andrade (2017) e Justiça Organizacional validado por Mendonça et al. (2003). Os dados foram analisados com o apoio do software SPSS com o objetivo de realizar testes estatísticos de correlações entre os construtos e a análise de regressão para verificar a influência da CI e JO sobre o CCO. Os principais resultados encontrados expõem que, no que se refere aos CCO, os comportamentos de Apoio aos colegas foram os que obtiveram maiores médias, em contrapartida, o fator com menor média foi o conjunto de variáveis pertencentes ao fator voz. Com relação a Confiança Interpessoal, o fator com maior percepção foi a confiança nos superiores e para a Justiça Organizacional o fator com maior média foi a justiça interacional. Para a correlação entre CCO e CI: Fator Voz e Confiança no supervisor; para CCO e JO: Virtude Cívica e Justiça Processual e para CI e JO: Confiança no supervisor e Justiça Interacional. As análises de regressão múltiplas revelaram que o modelo com maior poder de explicação a variável Virtude Cívica apresentou 20,6% explicado pela variável independente Confiança no Supervisor. Assim, demonstrou-se que a Confiança Interpessoal e a Justiça Organizacional exercem influência nos Comportamentos de Cidadania Organizacional.
