Antecedents to career transition of Information Technology professional

Resumo: This research investigates the transition of Information Technology (IT) professionals to other functional areas, a phenomenon named as "turn away", via the identification of the antecedents associated with IT professionals' intention to abandon this area. In order to achieve this purpose, an explanatory research was conducted and operationalized literature review, aiming the proposition of a structural model that could explain that phenomenon, as well as the development of respective research hypothesis associated with the IT professional career transition. Then, by adopt­ing an empirical approach operationalized by means of a web-survey and the application of multivariate statistics techniques based on structural equations modelling, the proposed model, as well as the research hypothesis, were tested. As a result, exhaustion with work in the IT area, dissatisfaction with the IT area in general, the need to acquire further professional experience to remain attractive to the job market, the need for professional growth, as well as previous and conscious managerial training and development, were supported as statistically significant antecedents of IT professional career transition to other functional areas. Lastly, managerial implications arising from this work, as well as the research limitations were presented.

Na pesquisa aqui relatada, investigou-se a migração dos profissionais de Tecnologia da Informação (TI) para outras áreas funcionais, fenômeno denominado turnaway, por meio da identificação dos antecedentes associados à intenção dos profissionais de TI em abandonar essa área. Para atingir esse objetivo, realizou-se uma pesquisa explanatória, operacionalizada por meio de uma revisão bibliográfica, visando à proposição de um modelo estrutural que explicasse tal fenômeno, assim como à elaboração das respectivas hipóteses de pesquisa associadas à transição de carreira do profissional de TI. Em seguida, por meio de investigação empírica operacionalizada via web-survey e aplicação de técnicas estatísticas multivariadas de modelagem de equações estruturais, testaram-se o modelo proposto e as hipóteses elencadas. Como resultado, foram suportados como antecedentes estatisticamente significantes da transição de carreira do profissional de TI para outras áreas funcionais: exaustão com o trabalho na área de TI, insatisfação com a área de TI em geral, necessidade de adquirir novas experiências profissionais para se manter atrativo ao mercado de trabalho, necessidade de crescimento profissional, assim como prévia e consciente capacitação e desenvolvimento gerenciais. Ao final, foram apresentadas as implicações gerenciais oriundas deste trabalho e as limitações da pesquisa. En este trabajo se analiza la migración de los profesionales de Tecnología de la Información (TI) a otras áreas funcionales, fenómeno conocido como turnaway, por medio de la identificación de los antecedentes relacionados con la intención de los profesionales de TI de dejar esta área. Para ello, se ha llevado a cabo una investigación explicativa a partir de una revisión bibliográfica, con el fin de proponer un modelo estructural que explicara dicho fenómeno y elaborar las respectivas hipótesis de investigación relativas a la transición de carrera del profesional de TI. A continuación, mediante una investigación empírica realizada por medio de un web-survey y la aplicación de técnicas estadísticas multivariadas de modelos de ecuaciones estructurales, se han puesto a prueba el modelo propuesto y las hipótesis de investigación elaboradas. Como resultado, se han confirmado como antecedentes estadísticamente significativos de la transición de carrera del profesional de TI a otras áreas funcionales: el agotamiento con el trabajo en el área de TI; la insatisfacción con el área de TI en general; la necesidad de obtener nuevas experiencias profesionales para mantenerse atractivo al mercado de trabajo; la necesidad de desarrollo profesional; así como el consciente y previo desarrollo gerencial. Por último, se presentan implicaciones gerenciales oriundas de este trabajo y las limitaciones de la investigación. Universidade de São Paulo.
