Rethinking abusive supervision: antecedents and reparative mechanisms of abusive supervision, including supervisor frustration, coworker support, guilt, and supervisor OCB in a mediated-moderation model

Resumo: Purpose – Drawing on affective events theory, this study positions role overload and supervisor frustration as antecedents of abusive supervision, leading to supervisor-led organizational citizenship behavior. In a mediated-moderationsed analysis, we question whether coworker support moderates the relationship between supervisor frustration and abusive supervision and whether guilt mediates between abusive supervision and supervisor-led OCB. Theoretical framework– This research study is inspired by the assumptions of affective events theory. Design/methodology/approach – In a time-lagged survey, we collected data from 351 medical supervisors employed in private hospitals in Pakistan. The PROCESS macro is used to perform a mediated-moderation analysis. Furthermore, the research is analyzed based on structural equation modeling (SEM) proceduresusing the AMOS software, version 26.0. Findings – The results  demonstrate hat role overload predicts supervisor frustration, leading to abusive supervision. Moreover, when coworker support is high, the relationship between supervisor frustration and abusive supervision is weaker. Supervisor frustration and guilt mediate the path from role overload to supervisor frustration, abusive supervision,and supervisor OCB, respectively. Practical & social implications of research– Organizational policymakers should consider role overload as an element that causes stress and frustration among medical supervisors, resulting in abusive behavior towards their subordinates. Thus, some normative measures might be appropriate to reduce abusive supervision in the healthcare sector. Socially, this study can help in combating frustration and aggression among working people,representing a significant proportion of Pakistani society. Originality/value – The mediators, such as supervisor frustration and guilt, advance our understandingof abusive supervision research. Em uma análise baseada na mediação-moderação, questionamos se o apoio dos colegas de trabalho modera a relação entre a frustração do supervisor e a supervisão abusiva e se a culpa medeia entre a supervisão abusiva e o CCO do supervisor. Referencial teórico - Este estudo de pesquisa é inspirado nas suposições da teoria dos eventos afetivos. Metodologia - Em um estudo desfasado no tempo, recolhemos dados de 351 supervisores médicos empregados em hospitais privados no Paquistão. O macro PROCESSO é utilizado para realizar uma análise de mediação-moderação. Além disso, a pesquisa é analisada com base em procedimentos de modelagem de equações estruturais (MEE) utilizando o software AMOS, versão 26.0. Resultados - Os resultados demonstram que a sobrecarga de trabalho prevê a frustração do supervisor, levando a uma supervisão abusiva. Além disso, quando o apoio dos colegas de trabalho é elevado, a relação entre a frustração do supervisor e a supervisão abusiva é mais fraca. A frustração e a culpa do supervisor medeiam o caminho da sobrecarga de trabalho para a frustração do supervisor, supervisão abusiva, e CCO do supervisor, respectivamente. Implicações práticas e sociais da investigação - Os formuladores de políticas organizacionais devem considerar a sobrecarga de trabalho como um elemento que causa stress e frustração entre os supervisores médicos, resultando em comportamento abusivo para com os seus subordinados. Assim, algumas medidas normativas poderão ser apropriadas para reduzir a supervisão abusiva no setor da saúde. Socialmente, este estudo pode ajudar a combater a frustração e a agressão entre os trabalhadores, que representam uma proporção significativa da sociedade paquistanesa. Contribuições - Os mediadores, tais como a frustração e a culpa do supervisor, fazem avançar a nossa compreensão da investigação sobre supervisão abusiva.
