Resumo: | This dissertation approaches the theme: social representations of women in leadership positions on their careers, in the line of research in Strategy of the Postgraduate Program in Administration (PPGADM), Professional Master in Administration of UNICENTRO. Considering that, despite the evident changes in relation to the role of women, and the consequent ascension in the career they have been achieving, still prevails a disparity in relation to issues of valuation and wage equality of women in relation to men; and that same woman who plays a leading role in an organization, did not leave aside the chores and care of children. In the light of the Theory of Social Representations (MOSCOVICI, 1978), it was sought, as general objective: to understand the social representations that are constructed by women in leadership positions in agribusiness cooperatives on their careers. Thus, the study is a descriptive research with a qualitative approach. For data collection, interviews were conducted with six women in positions of leadership in three agribusiness cooperatives, located in the state of Paraná. Using the technique of content analysis, data were analyzed and interpreted from three categories of analysis: a) the profile of women in positions of leadership; b) personal, social and organizational mechanisms of rise in career, based on studies of O‟NEIL; BILIMORIA, (2005); LOMBARDI, (2006); BOTELHO; MORAES;CUNHA (2008) and SANTOS (2012); c) the participation of women in positions of leadership in the formulation of strategies, considering the approach of strategy as a practice of WHITTIGTON (1996, 2002, 2024, 2006) and JARZABKOWSKI (2007). The results showed that, despite the evident changes in relation to the role of women, and the consequent rise in the career that it has been achieving, there is still male hegemony in organizations, and that this is a consequence, mainly from the stereotypes that appeared in the three mechanisms of ascension in career (personal, organizational and social). Regarding the participation of women in the formulation of strategies, for those surveyed the level of participation is indifferent to gender, but it is related to the positions that they occupy and the areas in which they operate. Thus, there was a contribution to the reduction of the theoretical gap about the theme that involves gender, related to the career of women in positions of leadership, and these, in the approach to strategy as a social practice, located as participants in the formulation of the strategy of organizations, under the perspective of TRS. As a practical contribution to the organizations, the study allows women to better understand, from the voice of women themselves, how the paradigmatic changes of gender relations in organizations have been set up, mainly in what refers to women in leadership positions, so that they can adapt their organizational strategies. |

A la luz de la Teoría de las Representaciones Sociales (MOSCOVICI, 1978) se buscó, como objetivo general: comprender las representaciones sociales construidas por mujeres en cargos de liderazgo en cooperativas agroindustriales sobre sus carreras. De este modo, elestudio se trata de una investigación descriptiva con abordaje cualitativo. Para la recolección de datos, se realizaron entrevistas con seis mujeres en cargos de liderazgo, en tres cooperativas agroindustriales, ubicadas en el estado de Paraná. Utilizando la técnica de análisis del contenido, los datos fueron analizados e interpretados a partir de tres categorías de análisis: a) perfil de las mujeres en cargos de liderazgo; b) mecanismos personales, sociales y organizacionales de ascenso en la carrera, basada en los estudios de O "NEIL; BILIMORIA, (2005); LOMBARDI, (2006); Botelho; MORAES; CUNHA (2008) y SANTOS (2012); c) la participación de las mujeres en cargos de liderazgo en la formulación de las estrategias, considerando el enfoque de estrategia como práctica de WHITTIGTON (1996, 2002, 2024, 2006) y JARZABKOWSKI (2007). Los resultados apuntaron que a pesar de las evidentes transformaciones en relación al papel de la mujer, y el consiguiente ascenso en la carrera que ésta viene alcanzando, todavía existe una hegemonía masculina en las organizaciones y, que eso es consecuencia, sobre todo de los estereotipos que aparecieron en los tres mecanismos de ascenso en la carrera (personales, organizacionales y sociales). En lo que se refiere a la participación de la mujer en la formulación de las estrategias, para las investigadas el nivel de participación es indiferente del género, pero está relacionado a los cargos que ocupan ya las áreas en que actúan. Así, ocurrió la contribución a la reducción de la brecha teórica sobre la temática que involucra género, relacionada a la carrera de mujeres en cargos de liderazgo, y éstas, en el abordaje de estrategia como práctica social, ubicadas como participantes de la formulación de estrategia de las organizaciones, bajo la perspectiva de la TRS. Como contribución práctica a las organizaciones, el estudio permite a éstas conocer mejor, a partir de la voz de las propias mujeres, como los cambios paradigmáticos de las relaciones de género en las organizaciones se han configurado, principalmente en lo que se refiere a las mujeres en cargos de liderazgo, que puedan adaptar sus estrategias organizativas.Esta dissertação aborda o tema: Representações Sociais de mulheres em cargos de liderança sobre suas carreiras, na linha de pesquisa em Estratégia do Programa de Pós-Graduação em Administração (PPGADM), Mestrado Profissional em Administração da UNICENTRO. Considerando que apesar das evidentes transformações em relação ao papel da mulher, e a consequente ascensão na carreira que esta vem alcançando, ainda prevalece uma disparidade, no que se refere às questões de valorização e equiparação salarial da mulher em relação ao homem, e que a mesma mulher que exerce uma função de líder em uma organização, não deixou de lado as atividades domésticas e os cuidados dos filhos. À luz da Teoria das Representações Sociais (MOSCOVICI, 1978) buscou-se, como objetivo geral: compreender as Representações Sociais construídas por mulheres em cargos de liderança em Cooperativas Agroindustriais sobre suas carreiras. Deste modo, o estudo trata-se de uma pesquisa descritiva com abordagem qualitativa. Para a coleta de dados, foram realizadas entrevistas com seis mulheres em cargos de lideranças, em três Cooperativas Agroindustriais, localizadas no estado do Paraná. Utilizando a técnica de análise do conteúdo, os dados foram analisados e interpretados a partir de três categorias de análises: a) perfil das mulheres em cargos de liderança; b) mecanismos pessoais, sociais e organizacionais de ascensão na carreira, baseada nos estudos de O‟NEIL; BILIMORIA, (2005); LOMBARDI, (2006); BOTELHO; MORAES; CUNHA (2008) e SANTOS (2012); c) a participação das mulheres em cargos de liderança na formulação das estratégias, considerando a abordagem de estratégia como prática de WHITTIGTON (1996,2002, 2024, 2006) e JARZABKOWSKI (2007). Os resultados apontaram que que apesar das evidentes transformações em relação ao papel da mulher, e a consequente ascensão na carreira que esta vem alcançando, ainda existe uma hegemonia masculina nas organizações e, que esta é consequência, sobretudo dos estereótipos que apareceram nos três mecanismos de ascensão na carreira (pessoais, organizacionais e sociais). No que se refere à participação da mulher na formulação das estratégias, para as pesquisadas o nível de participação é indiferente do gênero, mas está relacionado aos cargos que ocupam e às áreas em que atuam. Assim, houve a contribuição para a redução da lacuna teórica sobre a temática que envolve gênero, relacionada à carreira de mulheres em cargos de liderança, e estas, na abordagem da estratégia como prática social, localizadas como participantes da formulação da estratégia das organizações, sob a perspectiva da TRS. This dissertation approaches the theme: social representations of women in leadership positions on their careers, in the line of research in Strategy of the Postgraduate Program in Administration (PPGADM), Professional Master in Administration of UNICENTRO. Considering that, despite the evident changes in relation to the role of women, and the consequent ascension in the career they have been achieving, still prevails a disparity in relation to issues of valuation and wage equality of women in relation to men; and that same woman who plays a leading role in an organization, did not leave aside the chores and care of children. In the light of the Theory of Social Representations (MOSCOVICI, 1978), it was sought, as general objective: to understand the social representations that are constructed by women in leadership positions in agribusiness cooperatives on their careers. Thus, the study is a descriptive research with a qualitative approach. For data collection, interviews were conducted with six women in positions of leadership in three agribusiness cooperatives, located in the state of Paraná. Using the technique of content analysis, data were analyzed and interpreted from three categories of analysis: a) the profile of women in positions of leadership; b) personal, social and organizational mechanisms of rise in career, based on studies of O‟NEIL; BILIMORIA, (2005); LOMBARDI, (2006); BOTELHO; MORAES;CUNHA (2008) and SANTOS (2012); c) the participation of women in positions of leadership in the formulation of strategies, considering the approach of strategy as a practice of WHITTIGTON (1996, 2002, 2024, 2006) and JARZABKOWSKI (2007). The results showed that, despite the evident changes in relation to the role of women, and the consequent rise in the career that it has been achieving, there is still male hegemony in organizations, and that this is a consequence, mainly from the stereotypes that appeared in the three mechanisms of ascension in career (personal, organizational and social). Regarding the participation of women in the formulation of strategies, for those surveyed the level of participation is indifferent to gender, but it is related to the positions that they occupy and the areas in which they operate. Thus, there was a contribution to the reduction of the theoretical gap about the theme that involves gender, related to the career of women in positions of leadership, and these, in the approach to strategy as a social practice, located as participants in the formulation of the strategy of organizations, under the perspective of TRS. As a practical contribution to the organizations, the study allows women to better understand, from the voice of women themselves, how the paradigmatic changes of gender relations in organizations have been set up, mainly in what refers to women in leadership positions, so that they can adapt their organizational strategies. |
