Concepts of leadership among nurses at a hospital in the north of Minas Gerais

Resumo: | This study aimed at understanding the concepts attributed by nurses to leadership at a public hospital in the north of Minas Gerais, Brazil. A qualitative study was developed through active interviews with thirteen nurses who have worked for over a year in the institution, supported by the theoretical perspective of social constructionism. The study resulted in two thematic axes: practices of hospital nursing leadership and abilities of the nurse demonstrating leadership in the hospital scenario. Leadership was viewed as an ability that is perfected through experience, which is influenced according to organizational purposes. The overload of activities performed by the nurses was identified as harmful for the development of effective leadership. Communication, appreciation of intersubjectivity and authority were seen as important abilities for the organization of the nursing routine. It is necessary for hospital organizations to implement professional development activities for nurses demonstrating leadership to guarantee the quality of the healthcare provided in face of the contemporaneous needs of work rationalization. Investigación cualitativa, mediante entrevista activa amparada en la perspectiva teórica del construccionismo social, con 13 enfermeros de más de un año de actuación en la institución. Surgieron dos ejes temáticos: práctica del liderazgo en enfermería hospitalaria y habilidades del enfermero-líder en escenario hospitalario. Las concepciones configuraron al liderazgo como habilidad mejorada por tiempo de experiencia, influida conforme los objetivos organizacionales. La sobrecarga de actividades realizadas se identificó como perjudicial para desempeñar un liderazgo efectivo. La comunicación, valorización de la intersubjetividad y autoridad fueron vistas como habilidades importantes en la organización de la rutina de enfermería. Se concluye en la necesidad de que las organizaciones hospitalarias implementen la capacitación profesional del enfermero-líder, para garantizar la calidad del cuidado sanitario brindado según las necesidades contemporáneas de racionalización del trabajo. Descriptores: Liderazgo; Administración de Personal en Hospitales; Enfermería.Presente estudo objetivou compreender a concepção que enfermeiras assistenciais atribuíam à liderança em hospital público do Norte de Minas Gerais, Brasil. Foi realizada pesquisa qualitativa na perspectiva teórica do construcionismo, por entrevistas semi-estruturadas com 13 enfermeiras que atuavam há mais de um ano na instituição. Para tratamento dos dados utilizou-se técnica de Análise de Conteúdos, resultando em duas categorias: prática da liderança da enfermagem hospitalar e habilidades da enfermeira-líder no cenário hospitalar. As concepções configuraram liderança como habilidade aprimorada com tempo de experiência, que sofrem influência conforme objetivos organizacionais. A sobrecarga de atividades realizadas pelas enfermeiras foi identificada como prejudicial para desempenho da liderança efetiva. A comunicação, valorização da intersubjetividade e autoridade foram vistas como habilidades importantes na organização da rotina da enfermagem.
