Suporte e aprendizagem organizacional: um estudo em uma cooperativa

Resumo: | Inspired by the perspectives of support and organizational learning, this dissertation contributes to the development of these constructs in the cooperative context. Cooperation in its elementary form, has been present since the dawn of humanity, for this purpose this study aims to analyze the influence of the perception of Support on the factors that enhance Organizational Learning from the perspective of employees who work in a branch cooperative agriculture. This is a descriptive research of a quantitative nature, in which 262 employees of the cooperative participated in the study. The data collection instrument was composed of the questions of identification of the respondent's profile followed by the Perception Scale of Organizational Support, reduced version (EPSO-R) by Queiroga, Brandão and Borges-Andrade (2015) and Goh and Richards' Organizational Learning Scale (1997), translated and validated in the Brazilian context by Angelim and Guimarães (2003). The data were analyzed using the SPSS software. Regarding the perception of Organizational Support from the perspective of the employees of the agricultural cooperative, it is clear that the cooperative supports its employees, especially with regard to providing equipment and materials necessary for the effective performance of their tasks and providing bonuses to their employees at profit sharing. With regard to the factors that enhance Organizational Learning, from the perspective of the employees who work in the studied cooperative, the results showed that the company's management practices are mainly aimed at providing employees with opportunities for experimentation and in enabling employees to create and share ideas together. Regarding the establishment of the relationships between the perception of Organizational Support and the factors that potentiate Organizational Learning identified in the studied cooperative, the correlation analyzes demonstrate that the factors, Performance Management Practices, Promotion and Reward Practices, Freedom for experimentation promoted by the leadership and Opportunities to create and share ideas together, have high associations. Still, when verifying the influence of the perception of Support on the factors that potentiate Organizational Learning, the multiple regression analyzes demonstrate that the model with greater explanatory power was represented by the dependent variable Organizational Learning General, whose variance was explained in 68.6% by the factors, Performance Management and Promotion and Reward Practices. Followed by the Freedom for experimentation model promoted by the leadership, in which the variance was explained in 62% by the factor Performance Management Practices and Promotion and Reward Practices. It was identified that Organizational Support, especially the factors of Performance Management Practices and Promotion and Reward Practices, influences Organizational Learning. In this way, this research is configured as a possible managerial tool, as such results offer subsidies, so that the managers of the agricultural cooperative understand the organizational learning of their collaborators as coming from different factors, especially the Performance Management Practices and the Practices Promotion and Reward. |

A cooperação em sua forma elementar, se faz presente desde os primórdios da humanidade, para tanto este estudo tem como objetivo analisar a influência da percepção de Suporte sobre os fatores que potencializam a Aprendizagem Organizacional segundo a perspectiva dos colaboradores que atuam em uma cooperativa do ramo agropecuário. Trata-se de uma pesquisa de caráter descritivo de cunho quantitativo, em que participaram do estudo 262 colaboradores da cooperativa. O instrumento de coleta de dados foi composto pelas questões de identificação do perfil do respondente seguidas pela Escala de Percepção de Suporte Organizacional, versão reduzida (EPSO-R) de Queiroga, Brandão e Borges-Andrade (2015) e Escala de Aprendizagem Organizacional de Goh e Richards (1997), traduzida e validada no contexto brasileiro por Angelim e Guimarães (2003). Os dados foram analisados com o auxílio do software SPSS. Quanto a percepção de Suporte Organizacional segundo a perspectiva dos colaboradores da cooperativa agropecuária, percebe-se que a cooperativa apoia seus colaboradores, principalmente no que concerne a disponibilizar equipamentos e materiais necessários ao desempenho eficaz de suas tarefas e proporcionar gratificações aos seus colaboradores a título de participação nos lucros e resultados (PLR). No que se refere aos fatores que potencializam a Aprendizagem Organizacional, sob a perspectiva dos colaboradores que atuam na cooperativa estudada, os resultados demonstraram que as práticas de gestão da empresa estão voltadas, principalmente, a proporcionar aos colaboradores oportunidades de experimentação e em propiciar que os colaboradores criem e compartilhem ideias em conjunto. Quanto ao estabelecimento das relações entre a percepção de Suporte Organizacional e os fatores potencializadores da Aprendizagem Organizacional identificados na cooperativa estudada, as análises de correlação demonstram que os fatores, Práticas de Gestão de Desempenho, Práticas de Promoção e Recompensa, Liberdade para experimentação promovida pela liderança e Oportunidades de criar e compartilhar ideias em conjunto, possuem altas associações. Ainda, ao verificar a influência da percepção de Suporte sobre os fatores que potencializam a Aprendizagem Organizacional, as análises de regressão múltipla demonstram que o modelo com maior poder de explicação foi representado pela variável dependente Aprendizagem Organizacional geral, cuja variância foi explicada em 68,6% pelos fatores, Práticas de Gestão de Desempenho e Práticas de Promoção e Recompensa. Seguido do modelo Liberdade para experimentação promovida pela liderança, em que a variância foi explicada em 62% pelos fator Práticas de Gestão de Desempenho e Práticas de Promoção e Recompensa. Identificou-se que o Suporte Organizacional, em especial os fatores Práticas de Gestão de Desempenho e Práticas de Promoção e Recompensa, exerce influência sobre a Aprendizagem Organizacional.
