Resumo: | Studied the relation of group values, behavioral orientation toward organizational change, and psychological parameters in 176 administrators and technical workers in an insurance company in Portugal. Ss were asked to think of a relevant conflict or problem situation with their supervisor, to evaluate the supervisor's behavior in relation to 3 justice dimensions (interactional, procedural, distributive), and to state aspects most valued in conflict or problem situations. Mediation analysis tests at organizational, departmental, and work-group levels were also used. The results indicate that relational justice judgments are correlated with pride, respect, and behavioral orientation and are valued in both conflict and problem situations involving supervisors. The results suggest that the group-value model is valid at departmental and work-group organizational levels and for active–positive and normative behavioral orientations. DOI: http://dx.doi.org/10.17575/rpsicol.v13i1/2.558Com o objectivo de testar a dinâmica psicológica do modelo do valor do grupo num contexto de mudança organizacional, realizou-se um estudo junto de 176 empregados de uma mesa de serviços. Foi pedido aos participantes que: a) pensassem numa situação de confronto ou problemas com o superior hierárquico; b) que avaliassem o comportamento deste, nessa situação, relativamente a três dimensões de justiça: interaccional, procedimental e distribuitiva; c) que indicassem quais os aspectos que mais valorizavam naquele tipo de situações. Procedeu-se ao teste do modelo, para a situação selecionada pelos participantes, através de uma análise de mediação realizada a três níveis: organização, departamento e grupo de trabalho. O conjunto dos resultados obtidos valida globalmente o modelo do valor do grupo: os aspectos interaccionais e procedimentais (julgamentos relacionais de justiça) são os únicos a relacionar-se com o orgulho, o respeito e as orientações comportamentais e são também os mais valorizados em quaisquer situações de confronto ou problemas com o superior hierárquico. Os resultados validam igualmente as nossa hipóteses: o modelo parece funcionar melhor para os níveis da organização mais próximos dos indivíduos (departamento e grupo de trabalho), e também no caso das orientações comportamentais activas-positivas e normativas, como os comportamentos extra-papel e de aceitação e apoio à mudança no departamento e no grupo de trabalho.
