Teachers’ well-being: challenges and possibilities for increasing job satisfaction

Resumo: Current article investigates the factors associated to job satisfaction and the strategies that produce and maintain teachers’ well-being. It aims at analyzing how teachers build their happiness at work. The theoretical model of analysis is based on several authors, including Argyle, Csikszentmihalyi, Diener, Warr and Walton. Two data collecting procedures were employed: a questionnaire applied to 250 teachers from state schools, and interviews using the technique of focal groups. The study allowed the identification of the degree of satisfaction of the teachers with multiple aspects of their work, the relation between those aspects and their self-perception of happiness, and the coping strategies used in situations of dissatisfaction and conflict at school. Analyses indicate that teachers’ well-being is the positive result of the cognitive and affective assessment that teachers make of themselves and of the existing conditions for the accomplishment of their labor activities. It is a process that requires effort on the teacher’s part and working conditions that reward such investments.

It is a process that requires effort on the teacher’s part and working conditions that reward such investments. El artículo analiza los factores de satisfacción en el trabajo y las estrategias que generan y mantienen el bienestar docente, con el objetivo de analizar de qué modo los profesores pueden construir la felicidad en el trabajo. El modelo teórico de análisis se basa en autores diversos, entre ellos Argyle, Csikszentmihalyi, Diener, Warr y Walton. Dos procedimientos de recolección de datos fueron utilizados: un cuestionario aplicado a 250 profesores de escuelas públicas; y entrevistas realizadas por medio de la técnica de grupos focales. El estudio permitió identificar el grado de satisfacción de los profesores en múltiples aspectos del trabajo docente, la relación de tales aspectos con la autopercepción de felicidad y las estrategias de enfrentamiento utilizadas en situaciones de insatisfacción y conflicto en la escuela. Los análisis indican que el bienestar docente es el resultado positivo de la evaluación cognitiva y afectiva que el profesor hace de sí propio y de las condiciones existentes para la realización de su actividad laboral, un proceso que para ser construido exige esfuerzos por parte del profesor y condiciones de trabajo que compensen esas inversiones. O artigo analisa os fatores de satisfação no trabalho e as estratégias que geram e mantém o bem-estar docente, com o objetivo de analisar de que modo os professores podem construir a felicidade no trabalho. O modelo teórico de análise baseia-se em autores diversos, entre os quais Argyle, Csikszentmihalyi, Diener, Warr e Walton. Dois procedimentos de coleta de dados foram utilizados: um questionário, aplicado a 250 professores de escolas públicas e entrevistas realizadas por meio da técnica de grupos focais. O estudo permitiu identificar o grau de satisfação dos professores em múltiplos aspectos do trabalho docente, a relação de tais aspectos com a autopercepção de felicidade e as estratégias de enfrentamento utilizadas em situações de insatisfação e conflito na escola.
