Proposal for a human capital management framework for remote work

Resumo: People management is an essential field for companies since individual acting, based on training and quality of working conditions, reflects the organizational performance. Some specific working arrangements, such as remote work or home office mediated by information and communication technologies, require special attention from the perspective of human resources in order to function properly. In this context, the main objective of this study was to identify the overview conditions of remote work, based on the literature and in a single case study, to perform a comparative analysis in a company from the commercial automation sector and understand how people management acts in a home office setting. The methodology used was a qualitative approach and comparative method. This research presented some main results, such as focus and self-discipline are essential qualities to manage remote workers; the advantages and disadvantages perceived by home office workers vary considerably and depend on individual factors like personality and experience; only through active communication and constructive feedback it is possible to avoid the social and professional isolation felt by some remote workers. Nonetheless, the main contribution of this study is the proposition of a framework to guide the establishment of remote work, avoiding part of the problems associated with this work regime.

Algunas condiciones especiales de trabajo, como el modelo remoto o a distancia mediado por las Tecnologías de la Información y la Comunicación (TIC), necesitan una especial atención por parte de la gestión de personas para su funcionamiento. En este contexto, el objetivo de este estudio fue identificar el panorama general sobre la modalidad de trabajo remoto, con base en la literatura y en un solo estudio de caso, para el análisis comparativo con una empresa del sector TIC y automatización comercial, y comprender cómo funciona la gestión de personas frente al “home office”. La metodología utilizada tiene un enfoque cualitativo y un método comparativo. Esta investigación presentó algunos resultados principales, a saber: cualidades como el enfoque y la disciplina son esenciales para encaminar al empleado al trabajo remoto; las percepciones de ventajas y desventajas de los trabajadores del “home office” varían considerablemente y dependen de factores individuales como la personalidad y la experiencia; solo a través de una comunicación activa y una retroalimentación constructiva es posible evitar el aislamiento personal y profesional que sienten una parte de los trabajadores remotos. Sin embargo, la principal y real aportación de este estudio es la propuesta de un “marco” que oriente las iniciativas para instaurar el trabajo a distancia, evitando parte de los problemas más habituales de este tipo de régimen laboral.A gestão de pessoas é uma área essencial nas organizações, pois o desempenho humano, que se baseia na capacitação e qualidade da condição de trabalho dos colaboradores, reflete a performance organizacional. Algumas condições especiais de trabalho, como o modelo remoto ou à distância mediado por Tecnologias de Informação e Comunicação (TIC), precisam de atenção especial por parte da gestão de pessoas para seu funcionamento. Nesse contexto, o objetivo deste estudo foi identificar o panorama geral sobre a modalidade de trabalho remoto, baseado na literatura e em estudo de caso único, para análise comparativa junto à uma empresa do setor de TIC e automação comercial, e entender como a gestão de pessoas atua diante do “home office”. A metodologia empregada possui abordagem qualitativa e método comparativo. Esta pesquisa apresentou alguns resultados principais, sendo: qualidades como foco e disciplina são essenciais para direcionar o colaborador para o trabalho remoto; as percepções de vantagens e desvantagens de trabalhadores no “home office” variam consideravelmente e dependem de fatores individuais como personalidade e experiência; somente por meio de comunicação ativa e “feedback” construtivo é possível evitar o isolamento pessoal e profissional sentido por uma parcela dos trabalhadores em regime remoto.
